Personal Social Responsibility and Employee Well-Being in Labor-Intensive Manufacturing: A Contingency Perspective on Organizational Commitment

This study examines the relationship between Personal Social Responsibility (PSR) and Employee Well-Being (EWB), considering the moderating role of Organizational Commitment (OC) in a labor-intensive manufacturing setting in Mexico. While Corporate Social Responsibility (CSR) has been widely studied, research on PSR, which is composed of individual ethical, legal, economic, and environmental responsibility, remains limited. Using a cross-sectional survey of 236 employees from a Mexican maquiladora located in one of the country’s leading exporting regions, we applied Structural Equation Modeling to test the relationships between PSR, OC, and EWB. Results indicate that PSR positively relates to EWB, and OC further enhances PSR adoption. However, contrary to expectations, OC negatively moderates the PSR–EWB relationship, suggesting that socially responsible behaviors may be less strongly associated with EWB among highly committed employees. This study extends the boundary of Social Cognitive Theory and challenges the universal assumption regarding the moderating role of OC within the framework of Sustained Performance Management. The research provides context-specific evidence on PSR, OC, and EWB in a labor-intensive export manufacturing setting and offers implications for performance management, employee care, and social responsibility initiatives.
